Par la suite, d&rsquo;autres en feront la c\u00e9l\u00e8bre pyramide de Maslow.<\/p>\n\n\n\n<p>Ces cinq besoins guideraient nos motivations au travail. M\u00eame si cette approche est int\u00e9ressante et encore beaucoup enseign\u00e9e, elle parait aujourd\u2019hui bien d\u00e9su\u00e8te au regard des avanc\u00e9es de la recherche en sciences humaines et sociales (voir aussi <a href=\"https:\/\/laboragora.com\/index.php\/2016\/03\/18\/critique-du-modele-de-maslow\/\"><em>Pourquoi faut-il oublier Maslow ?<\/em><\/a> de <a href=\"https:\/\/www.linkedin.com\/in\/brunetvincent\/\"><em>Vincent Brunet<\/em><\/a>).<\/p>\n\n\n\n<p>D\u00e9j\u00e0 en 1976, une revue de litt\u00e9rature de Wahba et Bridwell<sup>1<\/sup> \u00e9moussait cette approche hi\u00e9rarchis\u00e9e. Non seulement, cette hi\u00e9rarchie varie en fonction des \u00e9poques<sup>2,3,4<\/sup>, mais elle parait \u00e9galement bien ethnocentr\u00e9e et ne s\u2019applique que difficilement aux cultures collectivistes, comme celle de la Chine<sup>5<\/sup>.<\/p>\n\n\n\n<p>Si la pyramide de Maslow est d\u00e9pass\u00e9e, vers quel mod\u00e8le se tourner&nbsp;? J\u2019aimerais vous en proposer un, tout aussi simple, et pourtant bien plus proche des r\u00e9sultats de la recherche scientifique de ces derni\u00e8res ann\u00e9es. Il s\u2019agit du mod\u00e8le BUC(k)ET de Susan Fiske.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Le mod\u00e8le BUC(k)ET<\/h2>\n\n\n\n<h3 class=\"wp-block-heading\">G\u00e9n\u00e9ralit\u00e9s<\/h3>\n\n\n\n<div class=\"wp-block-image\"><figure class=\"aligncenter\"><a href=\"https:\/\/laboragora.com\/wp-content\/uploads\/2018\/03\/susan.jpg\"><img decoding=\"async\" src=\"https:\/\/laboragora.com\/wp-content\/uploads\/2018\/03\/susan.jpg\" alt=\"\" class=\"wp-image-681\"\/><\/a><figcaption>Susan Fiske, chercheuse en psychologie sociale, propose en 2004 le mod\u00e8le BUC(k)ET.<\/figcaption><\/figure><\/div>\n\n\n\n<p>Susan Fiske est une chercheuse am\u00e9ricaine en psychologie. En 2004 et apr\u00e8s une large revue de la litt\u00e9rature sur le sujet, elle propose que nous sommes motiv\u00e9s \u00e0 satisfaire cinq motifs essentiels<sup>6<\/sup>. Elle les regroupe sous l\u2019acronyme BUC(k)ET&nbsp;pour&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li><strong>B<\/strong>elonging (appartenir)<\/li><li><strong>U<\/strong>nderstanding (comprendre)<\/li><li><strong>C<\/strong>ontrolling (contr\u00f4ler)<\/li><li>self-<strong>E<\/strong>nhancing (am\u00e9liorer son Soi)<\/li><li><strong>T<\/strong>rusting (faire confiance)<\/li><\/ul>\n\n\n\n<div class=\"wp-block-image wp-image-806 size-full\"><figure class=\"aligncenter\"><img loading=\"lazy\" decoding=\"async\" width=\"375\" height=\"218\" src=\"https:\/\/laboragora.com\/wp-content\/uploads\/2018\/08\/Sch\u00e9ma-BUCkET.jpg\" alt=\"\" class=\"wp-image-806\" srcset=\"https:\/\/laboragora.com\/wp-content\/uploads\/2018\/08\/Sch\u00e9ma-BUCkET.jpg 375w, https:\/\/laboragora.com\/wp-content\/uploads\/2018\/08\/Sch\u00e9ma-BUCkET-300x174.jpg 300w\" sizes=\"auto, (max-width: 375px) 100vw, 375px\" \/><figcaption>Les 5 \u00e9l\u00e9ments du mod\u00e8les BUC(k)ET<\/figcaption><\/figure><\/div>\n\n\n\n<p>Elle les s\u00e9pare ensuite en deux ensembles&nbsp;: d\u2019un c\u00f4t\u00e9 les motifs cognitifs (Understanding et Controlling) et de l\u2019autre les motifs affectifs (self-Enhancing et Trusting). Au-dessus, elle place le motif Belonging qui, selon elle, est le plus important des cinq et celui qui occupe une position centrale dans nos motivations, comme vous pouvez le voir sur le sch\u00e9ma ci-dessus.<\/p>\n\n\n\n<p>Pour bien comprendre, voyons ces cinq motifs plus en d\u00e9tails.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Belonging<\/h3>\n\n\n\n<p><strong>Nous avons besoin d\u2019\u00e9tablir et de maintenir des relations sociales fortes et stables.<\/strong><\/p>\n\n\n\n<p>En tant qu\u2019esp\u00e8ce gr\u00e9gaire, nous supportons difficilement de rester seul et sans affiliation. Heureusement pour nous, l\u2019entreprise est un excellent moyen d\u2019\u00e9tablir des relations sociales. En tant que salari\u00e9, elle nous donne une identit\u00e9. Ce n\u2019est d\u2019ailleurs pas pour rien qu\u2019une des premi\u00e8res questions que l\u2019on pose \u00e0 un inconnu est \u00ab&nbsp;que faites-vous dans la vie&nbsp;?&nbsp;\u00bb.<\/p>\n\n\n\n<p>Pour permettre \u00e0 ses salari\u00e9s de satisfaire leur besoin d\u2019affiliation, l\u2019entreprise doit g\u00e9n\u00e9rer un climat de coh\u00e9sion. C\u2019est cette coh\u00e9sion entre les salari\u00e9s qui leur permet d\u2019\u00e9tablir et de maintenir des relations fortes. En cela, la culture d\u2019entreprise joue un r\u00f4le majeur, en favorisant l\u2019\u00e9tablissement et le maintien des relations sociales.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Understanding<\/h3>\n\n\n\n<p><strong>Nous avons besoin de comprendre notre environnement et de partager cette connaissance.<\/strong><\/p>\n\n\n\n<p>Nous sommes motiv\u00e9s \u00e0 acqu\u00e9rir une repr\u00e9sentation claire de notre environnement et \u00e0 partager cette repr\u00e9sentation avec les autres. D\u2019une part, comprendre nous rend plus efficace. Partager cette compr\u00e9hension nous rend \u00e9galement plus efficace en groupe. D\u2019autre part, ce partage renforce nos relations sociales en cr\u00e9ant de la similarit\u00e9.<\/p>\n\n\n\n<p>L\u2019entreprise est un vecteur de cette compr\u00e9hension partag\u00e9. Par sa communication interne elle contribue \u00e0 d\u00e9velopper une vision commune pour l\u2019ensemble de ses salari\u00e9s. D\u2019une part, cette harmonie favorise la coh\u00e9sion. D\u2019autre part, elle rassure chaque salari\u00e9 en lui montrant que sa repr\u00e9sentation de l\u2019entreprise et de sa strat\u00e9gie est accept\u00e9e et partag\u00e9e par ses coll\u00e8gues.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Controlling<\/h3>\n\n\n\n<p><strong>Nous avons besoin contr\u00f4ler notre environnement et de nous sentir efficace.<\/strong><\/p>\n\n\n\n<p>Nous sommes naturellement motiv\u00e9s \u00e0 \u00eatre efficace dans notre travail. Autrement dit, nous cherchons \u00e0 \u00eatre capable de pr\u00e9dire les cons\u00e9quences de nos actions. A l\u2019inverse, un manque de contr\u00f4le nous jette dans un sentiment d\u00e9plaisant d\u2019incertitude.<\/p>\n\n\n\n<p>Ici, les choses se jouent au niveau du management, notamment par le biais de la reconnaissance du travail accompli. En effet, reconnaitre \u00e0 un salari\u00e9 la qualit\u00e9 de son travail, c\u2019est mettre en avant son efficacit\u00e9 et ainsi satisfaire son besoin essentiel de contr\u00f4le.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Self-Enhancing<\/h3>\n\n\n\n<p><strong>Nous avons besoin d\u2019une image positive de nous-m\u00eame.<\/strong><\/p>\n\n\n\n<p>Comme le montre un bon nombre de recherches en psychologie, notre estime de soi est un \u00e9l\u00e9ment central de notre existence. Nous cherchons constamment \u00e0 la maintenir positive. Je vous en parlais d\u00e9j\u00e0 dans un article sur <a href=\"https:\/\/laboragora.com\/index.php\/2015\/08\/27\/le-role-central-de-lidentite-sociale-dans-la-grh\/\"><em>Le r\u00f4le central de l\u2019identit\u00e9 sociale dans la GRH<\/em><\/a>.<\/p>\n\n\n\n<p>Pour ses salari\u00e9s, l\u2019entreprise est bon moyen d\u2019acqu\u00e9rir une image positive, si elle-m\u00eame jouit d\u2019une bonne image dans la soci\u00e9t\u00e9. Autrement dit, elle peut les rendre fiers de travailler pour elle.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Trusting<\/h3>\n\n\n\n<p><strong>Nous avons besoin de voir de la bienveillance \u00e0 notre \u00e9gard chez les autres.<\/strong><\/p>\n\n\n\n<p>Nous aimons vivre sereinement, sans avoir constamment \u00e0 nous m\u00e9fier des autres. Avoir confiance en l\u2019autre, c\u2019est accepter une certaine vuln\u00e9rabilit\u00e9 \u00e0 son \u00e9gard. Or, c\u2019est cette acceptation qui nous incite \u00e0 \u00e9changer avec lui les informations n\u00e9cessaires \u00e0 la r\u00e9solution des t\u00e2ches qui nous sont confi\u00e9es.<\/p>\n\n\n\n<p>Cette confiance est particuli\u00e8rement importante dans le cadre de l\u2019entreprise. En effet l\u2019essor de cette organisation est bas\u00e9 sur la collaboration entre ses salari\u00e9s, qu\u2019on nomme d\u2019ailleurs \u00ab&nbsp;collaborateurs&nbsp;\u00bb. Ainsi, l\u2019entreprise a tout int\u00e9r\u00eat \u00e0 favoriser la confiance plut\u00f4t que la d\u00e9fiance, l\u2019entraide plut\u00f4t que la rivalit\u00e9.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Conclusion<\/h2>\n\n\n\n<p>Comme nous venons de le voir, Susan Fiske nous propose un mod\u00e8le simple et contemporain qui s\u2019accorde mieux avec la recherche scientifique moderne que ne pourrait le faire la pyramide de Maslow.<\/p>\n\n\n\n<p>L\u2019auteure met en avant cinq motifs essentiels que nous cherchons naturellement \u00e0 satisfaire dans notre vie personnelle comme au travail. Si l\u2019entreprise ne permet pas \u00e0 ses salari\u00e9s de r\u00e9pondre \u00e0 ces cinq motifs essentiels, ceux-ci tendront \u00e0 se d\u00e9sengager de leur travail. Cette situation ouvre au turnover ou, le plus souvent, \u00e0 l\u2019absent\u00e9isme et au pr\u00e9sent\u00e9isme*, autant d\u2019\u00e9l\u00e9ments symptomatiques de l\u2019incapacit\u00e9 de l\u2019organisation \u00e0 r\u00e9pondre au besoin des salari\u00e9s.<\/p>\n\n\n\n<p>Mais prenons la chose du c\u00f4t\u00e9 positif. Ces cinq motifs constituent les bases des besoins des salari\u00e9s.
