Les Entretiens d\u2019Evaluations (EE), bien que non-obligatoires pour tous, peuvent cependant s\u2019inscrire en compl\u00e9mentarit\u00e9 de ces Entretiens Professionnels.<\/p>\n<p style=\"text-align: justify;\">Voyons donc \u00e0 pr\u00e9sent quel est l\u2019impact psychologique de la <strong>mise en place de ces Entretiens d\u2019\u00c9valuation (EE)<\/strong>, lorsqu\u2019ils visent \u00e0 reconna\u00eetre les comp\u00e9tences des salari\u00e9s, et comment la reconnaissance du sup\u00e9rieur hi\u00e9rarchique peut am\u00e9liorer le bien-\u00eatre de ses collaborateurs. Nous verrons que l\u2019\u00e9tude, r\u00e9alis\u00e9e par nos soins, d\u00e9montre que <strong>cet impact peut \u00eatre r\u00e9ellement positif<\/strong> avec des entretiens suivis et r\u00e9guliers, mais que la mise en place d\u2019EE comporte un <strong>r\u00e9el risque psycho-social<\/strong>, surtout s\u2019ils tombent progressivement dans l\u2019oubli.<\/p>\n<p><!--more Lire la suite --><\/p>\n<h3 style=\"text-align: left;\"><strong>L\u2019 entretien d\u2019\u00e9valuation (EE)&nbsp;: de quoi parle-t-on&nbsp;?<\/strong><\/h3>\n<p style=\"text-align: justify;\">L\u2019Entretien d\u2019\u00c9valuation (EE), contrairement \u00e0 l\u2019Entretien Professionnel (EP), est une pratique libre, non impos\u00e9e par la l\u00e9gislation (sauf cas particuliers). Aussi on le retrouve sous diff\u00e9rentes formes, <em>\u00ab&nbsp;entretien de performance&nbsp;\u00bb, \u00ab&nbsp;entretien de progression&nbsp;\u00bb,<\/em> <em>\u00ab&nbsp;entretien annuel&nbsp;\u00bb<\/em>\u2026 &nbsp;Dans un <em>management par les comp\u00e9tences<\/em>, c\u2019est l\u2019outil central pour contr\u00f4ler la mont\u00e9e en comp\u00e9tences des salari\u00e9s (cf. <a href=\"https:\/\/laboragora.com\/index.php\/2015\/08\/27\/manager-les-competences-pour-quoi-faire\/\">Article : Manager les comp\u00e9tences, pour quoi faire ?<\/a>). Comme nous l\u2019avons vu dans ce dernier article, pour \u00eatre inf\u00e9r\u00e9e, une comp\u00e9tence doit n\u00e9cessairement s\u2019observer et s\u2019\u00e9valuer (Leroux, E., 2015). Mais <em>\u00ab<\/em>&nbsp;<em>l\u2019\u00e9valuation des comp\u00e9tences&nbsp;\u00bb<\/em> est une pratique difficile pouvant entra\u00eener de la souffrance au travail (Dejours, 2003).<\/p>\n<p style=\"text-align: justify;\">Aussi, un EE digne de ce nom ne saurait se limiter \u00e0 cela. Tout l\u2019enjeu d\u2019un entretien individuel consiste \u00e0 <a href=\"https:\/\/laboragora.com\/index.php\/2015\/08\/27\/des-motivations-et-des-buts\/\" target=\"_blank\" rel=\"noopener noreferrer\">motiver<\/a> individuellement les salari\u00e9s, directement, et indirectement, par la reconnaissance des comp\u00e9tences, et en valorisant le d\u00e9veloppement (Pastor, P. &amp; Br\u00e9ard, R., 2015). Dans cette optique, cet entretien doit donc \u00e9viter d\u2019\u00eatre purement \u00e9valuatif. Ainsi, l\u2019int\u00e9r\u00eat de la rencontre ne dois pas \u00eatre d\u2019\u00ab&nbsp;\u00e9valuer la performance&nbsp;\u00bb, ni n\u00e9cessairement d\u2019\u00ab&nbsp;\u00e9valuer la comp\u00e9tence&nbsp;\u00bb. Son objectif premier doit \u00eatre de \u00ab&nbsp;reconna\u00eetre la comp\u00e9tence&nbsp;\u00bb.<\/p>\n<p style=\"text-align: justify;\">Nous avons concr\u00e8tement \u00e9tudi\u00e9 sur le terrain l\u2019impact de la mise en place d\u2019un EE construit de cette mani\u00e8re, consid\u00e9rant que reconna\u00eetre les comp\u00e9tences dans une entreprise devrai n\u00e9cessairement d\u00e9velopper le <em>bien-\u00eatre au travail<\/em>.<\/p>\n<h4 style=\"text-align: left;\"><strong>L&rsquo;\u00e9tude<\/strong><\/h4>\n<p style=\"text-align: justify;\">Dans une population homog\u00e8ne au sein de plusieurs entreprises volontaires, nous avons identifi\u00e9 3 groupes, ou 3 \u00ab&nbsp;profils&nbsp;\u00bb de salari\u00e9s :<\/p>\n<ul style=\"text-align: justify;\">\n<li>1) Salari\u00e9s n\u2019ayant pas b\u00e9n\u00e9fici\u00e9 d\u2019un EE depuis 2 ans ou plus.<\/li>\n<li>2) Salari\u00e9s n\u2019ayant jamais b\u00e9n\u00e9fici\u00e9 d\u2019un EE.<\/li>\n<li>3) Salari\u00e9s ayant r\u00e9cemment b\u00e9n\u00e9fici\u00e9 d\u2019un EE.<\/li>\n<\/ul>\n<p style=\"text-align: justify;\">A l\u2019aide de diff\u00e9rentes \u00e9chelles psychom\u00e9triques, nous avons pu \u00e9valuer leur niveau de <em>bien-\u00eatre au travail<\/em>, et les diff\u00e9rentes composantes de leur <em>sentiment de reconnaissance<\/em> (de mani\u00e8re g\u00e9n\u00e9rale, ou en provenance de leur sup\u00e9rieur hi\u00e9rarchique, ou encore reconnaissance informelle\u2026).<\/p>\n<p style=\"text-align: justify;\">Apr\u00e8s une analyse statistique des donn\u00e9es, nous avons pu voir des diff\u00e9rences entre les diff\u00e9rents groupes. Les r\u00e9sultats \u00e9taient formels&nbsp;: les taux du premier groupe \u00e9taient bien inf\u00e9rieurs \u00e0 ceux du deuxi\u00e8me, eux-m\u00eames bien inf\u00e9rieurs \u00e0 ceux du troisi\u00e8me. On a principalement observ\u00e9&nbsp;:<\/p>\n<ul style=\"text-align: justify;\">\n<li><span style=\"text-decoration: underline;\">Un lien important<\/span> : entre le <em>sentiment de reconnaissance<\/em> et le <em>bien-\u00eatre au travail<\/em>. Ces deux composantes sont en g\u00e9n\u00e9ral fortement li\u00e9es dans les r\u00e9ponses des salari\u00e9s<a href=\"#_ftn1\" name=\"_ftnref1\">[1]<\/a><em>. <\/em>Reconna\u00eetre les comp\u00e9tences pourrait donc induire du <em>bien-\u00eatre<\/em>, ou d\u00e9velopper directement le <em>bien \u00eatre<\/em> augmenterai&nbsp; le sentiment d\u2019\u00eatre reconnu.<\/li>\n<li><em>&nbsp;<\/em><span style=\"text-decoration: underline;\">Un effet tr\u00e8s positif<\/span> : de l\u2019Entretien d\u2019\u00c9valuation. L\u2019\u00e9tude d\u00e9montre que cet entretien a largement am\u00e9lior\u00e9 le <em>sentiment de reconnaissance<\/em>, ainsi que le <em>bien-\u00eatre au travail<\/em>, pour les salari\u00e9s qui en ont r\u00e9cemment b\u00e9n\u00e9fici\u00e9. (Et ce, ind\u00e9pendamment d\u2019une augmentation de salaire, du type de manager, de l\u2019anciennet\u00e9,\u2026)<\/li>\n<li><span style=\"text-decoration: underline;\">&nbsp;<\/span><span style=\"text-decoration: underline;\">Un point de vigilance :<\/span> sur la r\u00e9gularit\u00e9 des entretiens. Cet effet positif n\u2019est visiblement pas durable dans le temps. C\u2019est-\u00e0-dire que, apr\u00e8s l\u2019EE, le bien-\u00eatre augmente mais pas ind\u00e9finiment. Au fil du temps, sans nouvel entretien, les taux de reconnaissance et de bien-\u00eatre reviendraient \u00e0 la normale, et pourraient m\u00eame chuter en dessous de la normale.<\/li>\n<\/ul>\n<h4 style=\"text-align: left;\"><strong>Que peut-on en d\u00e9duire&nbsp;?<\/strong><\/h4>\n<p style=\"text-align: justify;\">Selon ces r\u00e9sultats, l\u2019Entretien d\u2019\u00c9valuation am\u00e9liore effectivement le <em>bien-\u00eatre au travail<\/em> des salari\u00e9s et leur <em>sentiment de reconnaissance<\/em>, mais pour un temps seulement. On peut supposer que mettre en place des entretiens individuels pour reconna\u00eetre les comp\u00e9tences peut ainsi entra\u00eener une forme \u00ab&nbsp;d\u2019attente&nbsp;\u00bb de la part des salari\u00e9s. Si, apr\u00e8s avoir \u00ab&nbsp;cr\u00e9\u00e9&nbsp;\u00bb cette attente, le manager ne renouvelait pas r\u00e9guli\u00e8rement l\u2019EE, il ne r\u00e9pondrait pas \u00e0 cette attente, et les taux diminueraient progressivement.<\/p>\n<h3 style=\"text-align: left;\"><strong>Discussions &amp; Pr\u00e9conisations<\/strong><\/h3>\n<p style=\"text-align: justify;\">En GRH, il est facile de se limiter \u00e0 une approche comportementaliste de la reconnaissance, autrement dit, de rester dans une logique de \u00ab&nbsp;contribution-r\u00e9tribution&nbsp;\u00bb, et ne pas consid\u00e9rer ces aspects au-del\u00e0 du syst\u00e8me de r\u00e9mun\u00e9ration. Or,&nbsp; la litt\u00e9rature scientifique nous met en garde contre ce type d\u2019approche. Il est conseill\u00e9 de l\u2019utiliser <em>\u00ab avec discernement et compl\u00e9t\u00e9e par d\u2019autres marques de reconnaissance \u00bb <\/em>(Brun &amp; Dugas, 2005).<\/p>\n<p style=\"text-align: justify;\">La <strong>r\u00e9gularit\u00e9 des d\u00e9marches<\/strong> que l\u2019on met en place dans l\u2019int\u00e9r\u00eat des salari\u00e9s est \u00e9galement \u00e0 consid\u00e9rer comme <strong>une forme de reconnaissance<\/strong>, tout comme le fait d\u2019identifier leurs attentes, et d\u2019y r\u00e9pondre. D\u2019autant plus si nous sommes \u00e0 l\u2019origine de ces attentes.<\/p>\n<p style=\"text-align: justify;\">Selon notre \u00e9tude, l\u2019effet positif de l\u2019entretien d\u2019\u00e9valuation ne durerai pas plus de 2 ans. Ce \u00ab&nbsp;cap&nbsp;\u00bb des 2 ans semble m\u00eame \u00eatre le seuil critique, au-del\u00e0 duquel les taux redescendent jusqu\u2019\u00e0 la norme et peuvent m\u00eame diminuer jusqu\u2019\u00e0 devenir un r\u00e9el risque psycho-social pour les salari\u00e9s. Il est donc pr\u00e9conis\u00e9 de fixer <strong>un<\/strong> <strong>rythme r\u00e9gulier, au maximum tous les 2 ans<\/strong>.<\/p>\n<p style=\"text-align: justify;\">Ainsi, nous retombons exactement sur la m\u00eame p\u00e9riode que d\u00e9finie par la l\u00e9gislation pour les EP. Cette \u00e9tude est donc \u00e9galement un bon argument pour la mise en place d\u2019une<strong> alternance annuelle des entretiens<\/strong>, telle qu\u2019abord\u00e9e dans <a href=\"https:\/\/laboragora.com\/lentretien-professionnel-une-contrainte-ou-une-opportunite\/\" target=\"_blank\" rel=\"noopener noreferrer\">l\u2019article sur les EP<\/a>. En alternant r\u00e9guli\u00e8rement EE et EP, sans d\u00e9passer 2 ans entre 2 EE ou entre 2 EP, on pourrait r\u00e9pondre aux attentes et <strong>maintenir l\u2019effet positif de l\u2019entretien<\/strong> sur le <em>bien-\u00eatre<\/em> et le <em>sentiment de reconnaissance<\/em> dans l\u2019entreprise.<\/p>\n<hr>\n<h4 style=\"text-align: left;\">Quelques r\u00e9f\u00e9rences utiles&nbsp;:<\/h4>\n<p><a href=\"https:\/\/www.cairn.info\/revue-de-gestion-des-ressources-humaines-2013-1-page-23.htm\" target=\"_blank\" rel=\"noopener noreferrer\">Bi\u00e9try, F., &amp; Creusier, J.
