Si la vari\u00e9t\u00e9 culturelle des membres d\u2019une \u00e9quipe constitue une v\u00e9ritable richesse pour la performance, elle peut aussi g\u00e9n\u00e9rer une baisse de la coh\u00e9sion, de la satisfaction ou de la coop\u00e9ration.<\/p>\n\n\n\n<p>Fort heureusement, le leader peut impacter l\u2019attitude des membres de son \u00e9quipe \u00e0 l\u2019\u00e9gard de la diversit\u00e9.<sup>1 <\/sup>Par cette position privil\u00e9gi\u00e9e, le leader peut manager la diversit\u00e9 de telle sorte \u00e0 ne garder d&rsquo;elle que le meilleur. Autrement dit il joue un r\u00f4le central dans le b\u00e9n\u00e9fice, si souvent (et \u00e0 juste titre!) vant\u00e9e, de la diversit\u00e9. Les lignes suivantes en proposent un \u00e9claircissement.<\/p>\n\n\n\n<h1 class=\"has-text-align-left wp-block-heading\">Deux perspectives pour manier la diversit\u00e9<\/h1>\n\n\n\n<p>La diversit\u00e9 culturelle au sein des \u00e9quipes prend souvent la forme d\u2019un groupe divis\u00e9 en une majorit\u00e9 de membres, issus d\u2019une m\u00eame culture (en g\u00e9n\u00e9ral celle de l\u2019entreprise ou du pays d\u2019implantation), et une ou plusieurs minorit\u00e9(s). L\u2019approche prise par le leader pour manier la diversit\u00e9 n\u2019aura pas n\u00e9cessairement le m\u00eame impact sur ces sous-groupes majoritaires et minoritaires.<\/p>\n\n\n\n<h2 class=\"has-text-align-left wp-block-heading\">Le colorblind<\/h2>\n\n\n\n<p>La premi\u00e8re perspective envisageable est le colorblind, litt\u00e9ralement \u00ab&nbsp;aveugle aux couleurs&nbsp;\u00bb. Cette approche se focalise sur les ressemblances entre les individus. Autrement dit, le colorblind consiste \u00e0 \u00eatre \u00ab&nbsp;aveugle&nbsp;\u00bb aux diff\u00e9rences. L\u2019objectif est de cr\u00e9er une identit\u00e9 commune qui englobe \u00e0 la fois la majorit\u00e9 et la minorit\u00e9. L\u2019int\u00e9r\u00eat est de g\u00e9n\u00e9rer l\u2019unit\u00e9 et l\u2019\u00e9galit\u00e9 en mettant en avant la similarit\u00e9 entre les membres des deux sous-groupes (majorit\u00e9 et minorit\u00e9).<\/p>\n\n\n\n<p>Comme vous en doutez, cette mani\u00e8re de faire a des avantages et des inconv\u00e9nients. Commen\u00e7ons par ces-derniers. Souvent bas\u00e9e sur les caract\u00e9ristiques de la majorit\u00e9, l\u2019identit\u00e9 commune peut \u00eatre vue comme mena\u00e7ante pour l\u2019identit\u00e9 minoritaire. En effet, elle enl\u00e8ve ce qui rend distincte l\u2019identit\u00e9 de la minorit\u00e9 et favorise un sentiment d\u2019exclusion de ses membres.<sup>2 <\/sup>A l\u2019inverse, la majorit\u00e9 se trouve valoris\u00e9e par une identit\u00e9 commune qui est plus proche de la sienne. Son lien \u00e0 l\u2019entreprise s\u2019en verra renforc\u00e9.<sup>3<\/sup><\/p>\n\n\n\n<h2 class=\"has-text-align-left wp-block-heading\">Le multiculturalisme<\/h2>\n\n\n\n<p>A l\u2019inverse du colorblind, le multiculturalisme met l\u2019accent sur les diff\u00e9rences entre les membres de l\u2019\u00e9quipe. Plut\u00f4t que chercher une identit\u00e9 commune, il met en avant les richesses et les sp\u00e9cificit\u00e9s de chacun, en consid\u00e9rant la diff\u00e9rence comme un point fort.<\/p>\n\n\n\n<p>En adoptant cette approche, le leader reconnait et prot\u00e8ge l\u2019identit\u00e9 minoritaire. Il lui accorde une place propre et distincte de celle de la majorit\u00e9. N\u00e9anmoins, cette mise en avant de la minorit\u00e9 incarne une menace potentielle pour l\u2019identit\u00e9 de la majorit\u00e9, dont les membres peuvent se sentir \u00ab&nbsp;oubli\u00e9s&nbsp;\u00bb. Ainsi, nous retrouvons grossi\u00e8rement le pattern inverse du colorblind. En effet, ici, la majorit\u00e9 ressentira davantage d\u2019exclusion<sup>2 <\/sup>et, \u00e0 l\u2019inverse, la minorit\u00e9 se sentira plus proche de l\u2019entreprise.<sup>3<\/sup><\/p>\n\n\n\n<h1 class=\"has-text-align-left wp-block-heading\">Laquelle choisir&nbsp;?<\/h1>\n\n\n\n<p>A cette question, nous serions tent\u00e9 de r\u00e9pondre aucune ou m\u00eame les deux ! En effet, comme nous venons de le voir bri\u00e8vement, le colorblind flattera l&rsquo;identit\u00e9 majoritaire au d\u00e9triment de celle des minorit\u00e9s. De mani\u00e8re contraire, le multiculturalisme respectera les identit\u00e9s minoritaires, en n\u00e9gligeant trop souvent celle de la majorit\u00e9. Ainsi, le choix ne se fait pas tant parce que l&rsquo;une vaut mieux que l&rsquo;autre, mais plut\u00f4t en fonction du contexte.<\/p>\n\n\n\n<p>Par exemple, dans le cas d&rsquo;un groupe compos\u00e9 d&rsquo;une petite majorit\u00e9 et de plusieurs minorit\u00e9s, le multiculturalisme pourra \u00eatre plus pertinent. En effet, dans cette situation, les individus issus de minorit\u00e9s sont susceptibles d&rsquo;\u00eatre assez nombreux. Autrement dit, la somme des minorit\u00e9s occupe une large proportion du groupe. Opter pour le multiculturalisme pourra donc satisfaire un grand nombre de personnes. \u00c0 l&rsquo;inverse, le colorblind semble plus favorable dans des groupes comportant une majorit\u00e9 forte.<\/p>\n\n\n\n<p>N\u00e9anmoins, l&rsquo;une aussi bien que l&rsquo;autre option n\u00e9gligera le respect des besoins de reconnaissance identitaire d&rsquo;une partie des salari\u00e9s. Pourtant, les chercheurs n&rsquo;ont pas toujours rep\u00e9r\u00e9 l&rsquo;impact d\u00e9l\u00e9t\u00e8re du multiculturalisme sur la majorit\u00e9.<sup>4<\/sup> Construisant sur cette d\u00e9couverte, ils en proposent une forme plus valorisante : le multiculturalisme \u00ab\u00a0all-inclusive\u00a0\u00bb. Certes, celui-ci consiste \u00e0 valoriser les identit\u00e9s des minorit\u00e9s, mais sans cette fois omettre celle de la majorit\u00e9.<sup>3<\/sup> Reconnaissant ainsi les unes comme autres, cette approche permet l&rsquo;\u00e9mergence d&rsquo;une meilleure estime de soi chez tous les sous-groupes en pr\u00e9sence, ainsi qu\u2019un meilleur sentiment d\u2019inclusion (la conf\u00e9rence de Mellody Hobson, ci-dessous, illustre bien qu&rsquo;il ne faut pas avoir peur de parler des particularit\u00e9s, plut\u00f4t que d&rsquo;y rester aveugle).<\/p>\n\n\n\n<p>De la sorte, il convient au leader de mettre en avant la diversit\u00e9 et les diff\u00e9rences culturelles qu&rsquo;elle implique.
