Les personnes immigrantes sont alors confront\u00e9es \u00e0 la difficult\u00e9 de concilier l\u2019h\u00e9ritage de leur culture d\u2019origine au besoin de se conformer \u00e0 la culture d\u2019accueil. Ce processus d\u2019adaptation est appel\u00e9 \u00ab&nbsp;acculturation&nbsp;\u00bb. Les difficult\u00e9s qui y sont li\u00e9es impactent la qualit\u00e9 de vie des personnes immigr\u00e9es, mais aussi la mani\u00e8re avec laquelle elles sont re\u00e7ues par la majorit\u00e9 d\u2019accueil (discrimination, etc.).<\/p>\n\n\n\n<p>Dans ce contexte, le travail joue un r\u00f4le important, puisque c\u2019est un espace de socialisation de premier ordre. Ainsi, l\u2019entreprise a une influence sur la bonne acculturation des personnes immigr\u00e9es qu\u2019elle embauche et elle a tout int\u00e9r\u00eat \u00e0 ce que les choses se passent au mieux&nbsp;!<\/p>\n\n\n\n<p>En effet, la bonne adaptation de ses collaborateurs et collaboratrices permettra par exemple d\u2019\u00e9viter les conflits, de restreindre les discriminations ou encore d\u2019am\u00e9liorer la performance et l\u2019innovation, gr\u00e2ce \u00e0 la diversit\u00e9 qu\u2019ils et elles am\u00e8nent. Mais avant d\u2019en arriver l\u00e0, faisons le point sur le ph\u00e9nom\u00e8ne d\u2019acculturation.<\/p>\n\n\n\n<h1 class=\"wp-block-heading\">4 strat\u00e9gies d\u2019acculturation \u2013 la matrice de Berry<\/h1>\n\n\n\n<p>Depuis les ann\u00e9es 70 [1], le sociopsychologue John W. Berry a largement contribu\u00e9 \u00e0 mieux comprendre comment les populations immigr\u00e9es s\u2019adaptent \u00e0 leur culture d\u2019accueil. Il a propos\u00e9 que chaque personne dans cette situation est tiraill\u00e9e par deux questions&nbsp;: Dois-je conserver mon h\u00e9ritage culturel&nbsp;? Dois-je \u00e9changer avec la culture majoritaire&nbsp;?<\/p>\n\n\n\n<p>En fonction des r\u00e9ponses apport\u00e9es \u00e0 ceux questions, il est possible de construire une matrice. Cette strat\u00e9gie concerne le cas o\u00f9 nous pr\u00e9f\u00e9rons adopter pleinement la culture majoritaire, en d\u00e9laissant notre culture d\u2019origine. La majorit\u00e9 incite g\u00e9n\u00e9ralement les minorit\u00e9s \u00e0 adopter cette orientation [3]. C\u2019est notamment le cas en France avec le mod\u00e8le r\u00e9publicain d\u2019int\u00e9gration [4].<\/p>\n\n\n\n<p><strong>S\u00e9paration<\/strong>. A l\u2019inverse, lorsque nous cherchons \u00e0 conserver notre h\u00e9ritage et, pour ce faire, \u00e0 \u00e9viter autant que possible l\u2019influence de la culture majoritaire, on parlera de s\u00e9paration. Cette strat\u00e9gie peut \u00eatre adopt\u00e9e d\u2019embl\u00e9e par la minorit\u00e9 ou l\u2019\u00eatre en r\u00e9action \u00e0 une politique de s\u00e9gr\u00e9gation de la majorit\u00e9 [2].<\/p>\n\n\n\n<p><strong>Int\u00e9gration<\/strong>. Chercher \u00e0 la fois \u00e0 conserver notre h\u00e9ritage culture et \u00e0 s\u2019impliquer dans la culture dominante est associ\u00e9 \u00e0 la strat\u00e9gie d\u2019int\u00e9gration. Elle est g\u00e9n\u00e9ralement li\u00e9e \u00e0 l\u2019id\u00e9ologie du multiculturalisme [2] et appr\u00e9ci\u00e9e des minorit\u00e9s qui y voient un bon compromis entre leurs deux identit\u00e9s [4].<\/p>\n\n\n\n<p><strong>Marginalisation<\/strong>. Cette strat\u00e9gie est adopt\u00e9e quand, ni le maintien de l\u2019h\u00e9ritage, ni l\u2019implication dans la soci\u00e9t\u00e9 d\u2019accueil n\u2019est pertinente. Ceci d\u00e9coule g\u00e9n\u00e9ralement d\u2019une incitation \u00e0 abandonner sa culture d\u2019origine, alors que dans le m\u00eame temps la soci\u00e9t\u00e9 reste r\u00e9fractaire \u00e0 l\u2019inclusion [2].<\/p>\n\n\n\n<p>Bien s\u00fbr, ces strat\u00e9gies ne doivent pas \u00eatre vues de mani\u00e8re totalement cloisonn\u00e9e. Les deux questions qui permettent de former la matrice sont des continuums. Par exemple, une personne peut adopter une strat\u00e9gie situ\u00e9e entre l\u2019<em>int\u00e9gration<\/em> et la <em>s\u00e9paration<\/em>. Une personne peut \u00e9galement adopter des strat\u00e9gies diff\u00e9rentes en fonction du contexte [5]&nbsp;: par exemple, l\u2019<em>assimilation<\/em> au travail et la <em>s\u00e9paration<\/em> dans la sph\u00e8re priv\u00e9e.<\/p>\n\n\n\n<h1 class=\"wp-block-heading\">Le cadre de l\u2019entreprise et ses contraintes<\/h1>\n\n\n\n<p>Le cadre de l\u2019entreprise est particulier, car il suppose un besoin de performance et de rentabilit\u00e9. Pour son bon fonctionnement l\u2019entreprise \u00e0 tout int\u00e9r\u00eat \u00e0 ce que ses membres avancent ensemble, dans la m\u00eame direction. Ceci suppose qu\u2019ils adh\u00e8rent tous \u00e0 sa culture organisationnelle et donc \u00e0 pousser plut\u00f4t \u00e0 l\u2019assimilation.<\/p>\n\n\n\n<p>Sur cette id\u00e9e, une \u00e9tude espagnole portant sur les immigrants africains [5] a montr\u00e9 que ces derniers adoptaient une strat\u00e9gie d\u2019<em>assimilation<\/em> au travail, alors qu\u2019ils s\u2019orientaient plut\u00f4t vers la <em>s\u00e9paration<\/em> ou l\u2019<em>int\u00e9gration<\/em> dans les autres aspects de leur vie (relations sociales et familiales, religion, etc.).<\/p>\n\n\n\n<p>Pourtant, inciter \u00e0 l\u2019<em>assimilation<\/em> n\u2019est pas un choix id\u00e9al. Tout d\u2019abord, en feignant de pas voir les sp\u00e9cificit\u00e9s des collaboratrices et des collaborateurs immigr\u00e9\u2219e\u2219s, l\u2019entreprise peut cr\u00e9er un sentiment d\u2019exclusion chez ces personnes [6] (voir notre <a href=\"https:\/\/laboragora.com\/index.php\/2020\/09\/22\/multiculturalisme-et-colorblind-aucun-ne-fonctionne\/\" data-type=\"post\" data-id=\"1790\" target=\"_blank\" rel=\"noreferrer noopener\">pr\u00e9c\u00e9dent article sur les limites du colorblind<\/a>). Ceci est d\u00e9l\u00e9t\u00e8re pour leur qualit\u00e9 de vie au travail, mais aussi pour leur engagement.<\/p>\n\n\n\n<p>Ensuite, en restreignant ses collaborateurs et ses collaboratrices dans le partage de leurs points de vue et de leurs cadres de r\u00e9f\u00e9rence, l\u2019entreprise ferme ses portes \u00e0 la richesse apport\u00e9e par la diversit\u00e9. En effet, <a href=\"https:\/\/laboragora.com\/index.php\/2019\/10\/23\/diversite-opportunite-ou-difficulte\/\" data-type=\"post\" data-id=\"1430\" target=\"_blank\" rel=\"noreferrer noopener\">en m\u00ealant des informations aux origines vari\u00e9es, la diversit\u00e9 peut favoriser la performance et l\u2019innovation de l\u2019entreprise [7&nbsp;;8], ainsi que ses b\u00e9n\u00e9fices financiers [9]<\/a>.<\/p>\n\n\n\n<h1 class=\"wp-block-heading\">Conclusion<\/h1>\n\n\n\n<p>Le travail est un facteur important pour l\u2019adaptation des personnes immigr\u00e9es. Si l\u2019entreprise joue un r\u00f4le dans le processus d\u2019acculturation, elle a tout int\u00e9r\u00eat \u00e0 y pr\u00eater attention. Par ses actions, elle peut soutenir ces minorit\u00e9s, mais aussi profiter de la richesse de la diversit\u00e9 qu\u2019elles am\u00e8nent.<\/p>\n\n\n\n<p>Ainsi, pour permettre \u00e0 ses nouveaux membres de s\u2019accoutumer plus facilement \u00e0 leur environnement de travail, l\u2019entreprise peut les accompagner dans l\u2019apprentissage de sa culture organisationnelle.
