Que ce soit pour des\nraisons id\u00e9ologiques ou de performance, pour leur image ou sous des contraintes\nl\u00e9gales, beaucoup d\u2019organisations cherchent ouvertement la diversit\u00e9 parmi\nleurs collaborateurs et collaboratrices.<\/p>\n\n\n\n<p>Pourtant, Milliken et Martins<sup>1<\/sup> concluaient d\u00e9j\u00e0\nen 1996 que la diversit\u00e9 est une \u00ab&nbsp;double-edged sword&nbsp;\u00bb, une \u00e9p\u00e9e \u00e0\ndouble tranchant, qu\u2019elle a des avantages <strong>et<\/strong>\ndes inconv\u00e9nients.<\/p>\n\n\n\n<p>Voyons ce qu\u2019il en est, avant d\u2019essayer de comprendre\npourquoi la diversit\u00e9 a \u00e0 la fois des effets positifs et n\u00e9gatifs.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Le bon c\u00f4t\u00e9 de la diversit\u00e9<\/h2>\n\n\n\n<p>De nombreux travaux montrent que la diversit\u00e9 a de multiples\nbienfaits pour le monde organisationnel.<\/p>\n\n\n\n<p>Entre autres, la diversit\u00e9&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li>Stimule la productivit\u00e9<sup>2<\/sup><\/li><li>Favorise innovation<sup>3<\/sup><\/li><li>Augmente la performance financi\u00e8re<sup>4<\/sup><\/li><li>Am\u00e9liore la performance sociale (RSE)<sup>5<\/sup><\/li><\/ul>\n\n\n\n<p>L\u2019id\u00e9e g\u00e9n\u00e9rale derri\u00e8re l\u2019explication de ces effets\npositifs est que la diversit\u00e9 am\u00e8ne une vari\u00e9t\u00e9 d\u2019id\u00e9es, de connaissances, de\npoints de vue, etc. Cette vari\u00e9t\u00e9 dans les informations disponibles dynamise le\ntravail et permet une meilleure r\u00e9ussite.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Le mauvais c\u00f4t\u00e9 de la diversit\u00e9<\/h2>\n\n\n\n<p>Malheureusement, la diversit\u00e9 vient aussi avec son lot de\ndifficult\u00e9s. Certaines \u00e9tudes mitigent les r\u00e9sultats pr\u00e9sent\u00e9s ci-dessus.<\/p>\n\n\n\n<p>Entre autres, la diversit\u00e9&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li>Augmente les incompr\u00e9hensions<sup>6<\/sup><\/li><li>Diminue la satisfaction au travail<sup>7<\/sup><\/li><li>R\u00e9duit l\u2019attachement \u00e0 l\u2019\u00e9quipe<sup>8<\/sup><\/li><\/ul>\n\n\n\n<p>Ces effets sont g\u00e9n\u00e9ralement expliqu\u00e9s par des processus de\ncat\u00e9gorisation sociale, un concept bien connu des sociopsychologues. En voyant de\ndiversit\u00e9 au sein de notre \u00e9quipe, notre cerveau a tendance \u00e0 cr\u00e9er des\ncat\u00e9gories \u00ab&nbsp;nous&nbsp;\u00bb et \u00ab&nbsp;eux&nbsp;\u00bb. Sous certaines conditions,\ncette cat\u00e9gorisation peut ouvrir aux pr\u00e9jug\u00e9s, aux st\u00e9r\u00e9otypes et \u00e0 la\ndiscrimination. Ceux-ci, bien s\u00fbr, g\u00eanent le bon d\u00e9roulement du travail.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Une diversit\u00e9, des diversit\u00e9s\u2026 ou pas<\/h2>\n\n\n\n<p>En somme, la diversit\u00e9 montre tant\u00f4t des effets positifs,\ntant\u00f4t des effets n\u00e9gatifs. Pour r\u00e9pondre \u00e0 cette ambigu\u00eft\u00e9, il a \u00e9t\u00e9 propos\u00e9\nqu\u2019il n\u2019existait pas <strong>une<\/strong>, mais <strong>des<\/strong> diversit\u00e9s. Celles-ci pouvaient\n\u00eatre class\u00e9es en deux types, l\u2019un correspondant aux effets positifs et l\u2019autres\naux n\u00e9gatifs.<\/p>\n\n\n\n<p>Le premier type est la \u00ab&nbsp;<strong>diversit\u00e9 de profondeur<\/strong>&nbsp;\u00bb. Elle correspond \u00e0 la diversit\u00e9 qui\nne se voit pas directement, comme par exemple la diversit\u00e9 de formation, de\nvaleurs, de personnalit\u00e9, etc. Les diversit\u00e9s de profondeur seraient\nb\u00e9n\u00e9fiques, car elles am\u00e8nent une vari\u00e9t\u00e9 d\u2019informations et de points de vue.\nMais elles restent suffisamment invisibles pour emp\u00eacher la cat\u00e9gorisation.<\/p>\n\n\n\n<p>Le deuxi\u00e8me est la \u00ab&nbsp;<strong>diversit\u00e9 de surface<\/strong>&nbsp;\u00bb. Elle correspond \u00e0 des diversit\u00e9s plus\nexplicites, comme la diversit\u00e9 culturelle, de genre, d\u2019\u00e2ge, etc. Ces diversit\u00e9s\nauraient des effets plus d\u00e9l\u00e9t\u00e8res, parce qu\u2019elles sont souvent li\u00e9es \u00e0 des\nst\u00e9r\u00e9otypes forts.<\/p>\n\n\n\n<p>Cette dichotomie a eu (et a toujours) beaucoup de succ\u00e8s.\nPourtant, plusieurs m\u00e9ta-analyses* (dont certaines ont presque 20 ans&nbsp;!<sup>9<\/sup>),\nincitent \u00e0 abandonner cette conception de la diversit\u00e9. C\u2019est notamment le cas\nde celle de van Dijk, van Engen et van Knippenberg, une \u00e9quipe de recherche n\u00e9erlandaise<sup>10<\/sup>,\nqui montre que cette approche ne permet pas d\u2019expliquer les effets observ\u00e9s de\nla diversit\u00e9. Allons plus loin.<\/p>\n\n\n\n<p>* <em>Une m\u00e9ta-analyse est une m\u00e9thode scientifique visant \u00e0 analyser conjointement les r\u00e9sultats issus de nombreuses \u00e9tudes ant\u00e9rieures.<\/em><\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Les deux faces de la diversit\u00e9<\/h2>\n\n\n\n<p>Cette dichotomie surface\/profondeur a pourtant le m\u00e9rite de\nmettre en avant deux aspects de la diversit\u00e9. Globalement, il semble bien que\ntous les types de diversit\u00e9 aient \u00e0 la fois une part de surface et une part de\nprofondeur&nbsp;: ce sont les deux faces d\u2019une m\u00eame pi\u00e8ce.<\/p>\n\n\n\n<p>Par exemple, la diversit\u00e9 culturelle poss\u00e8de \u00e0 sa surface\nune vari\u00e9t\u00e9 d\u2019accents, de noms, de styles vestimentaires, de faci\u00e8s, etc. Mais\nen profondeur, elle comporte aussi des diff\u00e9rences de valeurs, de\nrepr\u00e9sentations, de connaissances, etc.<\/p>\n\n\n\n<p>Il est possible de faire ce travail pour chaque type de\ndiversit\u00e9. En quoi cela nous aide\n\u00e0 comprendre pourquoi la diversit\u00e9 a parfois des effets positifs et parfois des\neffets n\u00e9gatifs&nbsp;?<\/p>\n\n\n\n<p>Van Knippenberg, De Dreu et Homan<sup>11<\/sup> ont propos\u00e9\n(et montr\u00e9 par la suite) que les deux faces de la diversit\u00e9 entrent en\ninteraction. Selon cette conception, la diversit\u00e9 est \u00e0 l\u2019origine de bienfaits\npour la performance des \u00e9quipes de travail. Mais, dans le m\u00eame temps, elle peut\ncr\u00e9er des difficult\u00e9s relationnelles, sous certaines conditions. Si la force de la part \u00ab&nbsp;surface&nbsp;\u00bb\nest plus grande que celle de la part \u00ab&nbsp;profondeur&nbsp;\u00bb, alors la\ndiversit\u00e9 aura un impact n\u00e9gatif. Dans le cas contraire, elle aura un effet\npositif sur l\u2019\u00e9quipe.<\/p>\n\n\n\n<p>Le mod\u00e8le pr\u00e9voit que la force de la part\n\u00ab&nbsp;surface&nbsp;\u00bb d\u00e9pende du contexte. Par exemple, un environnement de\ntravail bienveillant et favorable \u00e0 la diversit\u00e9 limitera son r\u00f4le n\u00e9gatif et\nlib\u00e9rera tout son potentiel positif.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Conclusion<\/h2>\n\n\n\n<p>Bien s\u00fbr, ce mod\u00e8le est pr\u00e9sent\u00e9 ici de mani\u00e8re simplifi\u00e9e.\nNotre volont\u00e9 est d\u2019aller au-del\u00e0 de la dichotomie surface\/profondeur et de vous\npr\u00e9senter une approche plus r\u00e9aliste et plus actuelle de la diversit\u00e9 et de ces\neffets.<\/p>\n\n\n\n<p>La diversit\u00e9 reste un ph\u00e9nom\u00e8ne complexe. Elle doit \u00eatre\ncomprise globalement et en prenant en compte le contexte. L\u2019environnement de\ntravail joue un r\u00f4le essentiel concernant les cons\u00e9quences (positives ou\nn\u00e9gatives) de la diversit\u00e9.
